Testo completoThis thesis examines sales work in a multinational fast fashion company in France and Chile, addressing a research question structured around two main axes.On one hand, it investigates the process of deskilling, akin to that induced by the scientific organization of industrial work, which now appears to affect sales professions. The prevailing narrative of deskilling in this field has become almost canonical: the art of selling, once exemplified in 19th-century department stores—where impeccable courtesy and in-depth product knowledge were essential—has allegedly given way to logistical tasks in self-service spaces. These tasks are characterized by prescribed, routine, and simplified activities, where customer service is reduced to little more than connecting merchandise with customers. This perspective assumes that the skill inherent in work primarily stems from workers' knowledge and autonomy, leading to the classification of many contemporary jobs as “unskilled” while overlooking the fact that even the most repetitive and standardized work requires specific competencies.On the other hand, this thesis explores how socio-historical contexts shape the same type of work and how individuals from different societies relate to it. The global presence of a multinational corporation provides the necessary comparability conditions to examine these variations. Drawing inspiration from the histoire croisée approach, this study compares sales work in a company operating in two contrasting countries—Chile and France. These contrasts arise notably from the differing roles of work in shaping societal structures, as reflected in both the institutional frameworks of these nations and individuals’ perceptions of their professional activities.Based on two ethnographic studies conducted within the same multinational corporation in Chile and France, this thesis addresses its dual research question by introducing the concept of “professional qualities of employees.” This concept serves as a meta-category that not only transcends the deskilling framework but also examines how workers’ attributes are leveraged by the company. Situated at the intersection of the sociology of life-course and work activity, as well as Labor Process Theory, the thesis first analyzes the marketing of employees’ professional qualities (Part One), then explores the ways these qualities are deployed in the sales labor process (Part Two) and finally examines their connection to employees’ professional and social mobility (Part Three)

Testo completoThis thesis takes her origin from the legal consecration of juridical assessments techniques, instruments and procedures (legal and periodical competences and improvements discussion between the manager and workers, assessments tests, aptitudes or cognitive questionnaires, professional +check-up;), and with the reglementation of general principles of validity and lawfulness competences assessment and selection procedures for salaried. The first part describes and studies the assessment rights, enumerates the assessment opportunities (cases whenever the workers can demand to be evaluated) and presents the application ground of this right. It is also an analysis of the personnel rating methods (woks and performance controls and tests, +briefings; or interviews, questionnaires, measurements), their principles (in particular the reliability, the sincerity and efficiency conditions) and the juridical workers guarantees and protections (principles of loyalty for the investigators or for assessment centers). For example, the legislation requires a direct and necessary link between the object of the investigation (information on demand) and work. . . And also a study of the confrontation between workers evaluation rights in the personnel rating protocols and the norms of the differential psychology or the principles of job evaluation (professional classifications) and for personnel provisional organizations and management. The applications and juridical interpretations of this law of rating methods and techniques specify the subordinates professional relations between employer and salaried workers. It helps to qualify a notion of +professionality; - a precision of personal figures of professional competences or oversights and faults - in the individual and collective in work on the whole conventions. It aids me regulation and prevents conflict of responsability (first part). But the legislation and its applications remain problematic in protecting workers rights and in realising the reliability of the assessment methods (technical deficiencies; competences subjective criteria. . . ). Also employers (in using assessment procedures as a legitimate act to justify management decisions and change overs of personnel directions powers) and workers have to develop strategies. Testo completoThe aim of the present study on professionnal elections in france is to open up a domain which appears to be a real maze, as much for the actors themselves as for researchers. What are thus the origins of professionnal election? the puzzle that they are is composed of what? what is the analysis that one can make of the practice and the results of these elections? the present research aims to reply to these questions in showing, first of all, how the practice of elections has been imposed upon a long tradition of trades : thus the first part consists of an historical analysis which deals with the birth, the first steps and extension of the institution of the "prud'hommes" (industrial tribunal) before widening the analysis to all such experiences up until 1936 (mining delegates for security at work, workshop delegates, etc. . . ). A thematic analysis follows which investigates, for the post-war period, elections to work's council ("comites d'entreprise"), industrial tribunal ("prud'hommes") benches and to the social security. These ballots are systematically replaced in their political and syndical context, and the resulting institutionnal reorientations are analysed and the results observed and compared to local levels - the drome and the isere (french departments) - and to the country as a whole

Testo completoPrivacy consists in a logic of self-determination and informational monopoly on personal data. Respecting it means conceding autonomy and reducing monitoring and information screening on employees. There are legal vaguenesses in which managers find the possibility to choose between different levels of respect of workers' personal life: To what extent can they promote employees privacy without compromising organizational efficiency ? According to standard agency theory, incentives reduce opportunism and foster extrinsic motivation. In psychology, theory of self-determination and cognitive evaluation explains that a work environment which doesn't respect the logic of a person self-determination, crowds out her self-regulated motivation. We find that every work situation requires a particular equilibrium between those two types of motivations which implies appropriate forms of management and monitoring – and therefore, the optimal level of privacy. Our hypotheses are globally validated by a structural equations model based on 568 questionnaires distributed to French workers. Results show the crowding-out / crowding-in effect of self-regulated motivation by a type of management perceived as controlling / informative and autonomy supportive. Situational management appears to be a solution to conciliate the respect of employees' privacy with the firm's performance

Testo completoWhile the vote has a growing symbolic weight in the French system of industrial relations, especially since the reform of union representativeness in 2008, political science as well as industrial relations and labour studies have shown only marginal interest for electoral practices in the professional field. At the crossroads of these two disciplines, this thesis aims to render the individual, contextual and environmental logics of electoral mobilization and choice during workplace elections, building on the explanatory models of voting proposed by electoral political sociology.To this end, our thesis, which focuses on private sector employees in France, mobilizes and combines quantitative and, to a lesser extent, qualitative materials, collected at several levels: the MARS electoral database (Audience Measurement for the Calculation of Union Representativeness), the data from the REPONSE surveys (Industrial Relations and Company Negotiations) and from the 2010 SRCV survey (Statistics on Incomes and Living Conditions) as well as a questionnaire survey carried out among Pôle Emploi employees.In light of these materials, it appears that the workers’ electoral behaviour in professional elections, far from being inexplicable, depends on social logics. However, if the models proposed by electoral sociology prove relatively relevant, it appears necessary to adapt them to the specificities of the professional field. Thus, in the same way as Daniel Gaxie observed for the political field, there appears to be a "hidden census" in "industrial democracy". But the highlighted invisible barriers are much more related to the employees’ working conditions and contexts than to their educational capital: those who are both less likely to face workplace polls and, when they can actually vote, significantly more likely to abstain, are the most precarious employees, the least professionally integrated, the youngest as well as those employed in the smallest businesses. Similarly, if the employees’ electoral mobilization and choices depend on the contexts in which their votes are produced, what is decisive are the interactions in the workplace between the employees and their representatives or between the employees themselves.To reveal the reasons for employees' votes in professional polls helps to contribute, not only to the study of industrial relations, but also to the discussion on the explanatory models of voting in electoral sociology, especially since participations at political and workplace elections are closely linked

Testo completoThis thesis studies the advantage to develop the flexibility of managers in the large format retail sector. In this way, a multiple-case study was realized in four hypermarkets belonging to two different groups, in which we met all the 73 operational managers. The analysis of the flexibility of employees indicates a dichotomy between organization-based approaches (flexibility) and person-based (multi-skilled) approaches. We suggest exceeding these two visions thanks to a complex analysis. In these purposes, our methodology opts for plurality and complementarily of sources and data processing. The flexibility of managers develops essentially in the departments of hypermarkets. The types of flexibility vary according to the post (department or section manager) and its degree grows even more as the department is influenced by its environment. Intra-department flexibility consists essentially of an extension of activities in horizontal and vertical which refer to as an impoverishment. Meanwhile, there are some blockings between the departments because of the management system. Finally, all the various profits expected by flexibility can be refuted or partially limited both for managers and the whole organization. We show that current flexibility answers essentially short-term economic orders. So, it turns essentially reactive, partially unknown, inefficient, unpredictable and thus unverifiable. By having these purposes, we recommend the implementation of more qualitative objectives, to imply more middle managers in the decisions, and to consider flexibility in strategic management of HR in the longer term

Testo completoThis thesis focuses on the study of board-level employee representatives, i.e. employee representatives elected by the workforce under trade union nomination who serve on their company’s board of directors [BoD] or supervisory board [SVB] with the same rights and duties than that of other directors, including the right to vote on strategic decisions. Thanks to a methodology which combines different survey techniques (documentary analysis, two case studies, questionnaire distribution, participant observation), we question the nature of the social regulation which takes place within such so-called “democratised” companies. As this subject continue to lead to misunderstanding, we start setting the scene against a twofold context: a conceptual one, going back to the definition of “workers’ participation in decision-making” in order to underline the idiosyncrasy of the BoD or SVB as a participatory scene; an historical one, analyzing the non-linear dynamics of board-level employee representation’s institutionalisation in order to shed light on its de jure dimension. We then turn to its de facto dimension. First, we question the effectiveness of this rule and we observe that, on the one hand, its application directly depends on its anchorage in a source of binding law and, on the other hand, that the uniqueness of this provision is reflected in the profile of the union members selected to serve on the board whose great majority has a particularly well-developed “activist capital”. This is because, secondly, board-level employee representative’s action specificity lies both in the corporate governance and the industrial relations systems. If his/her capacity of action is limited to the sphere of influence in the former, the BoD of SVB could however be deemed a relevant arena of collective action provided that the trade union engages in an effort aimed at articulating the various scenes of workers’ representation. We demonstrate that workers’ participation in strategic decision-making does not automatically lead to a rebalancing of power within the company, but that it can produce a reshaping of industrial relations as long as the various involved actors seize it
