Texto completoThis research tackles the issue of a reappropriation of emancipatory themes in contemporary management. The thesis is focused on two cases of so-called « liberated » companies, which are supposed to illustrate the economic and humanistic successes that result from opening up discussion of working and organizing issues (« liberating speech ») and from breaking from authoritarian and hierarchical relations (« liberating structures »). The thesis questions the effects of such dispositives and practices of organizational members, at the individual and collective levels. In doing so, the thesis draws from two distinct theoretical frames: the communicational theory of Jürgen Habermas; and the organizational psychoanalysis, specifically in reference to the thought of Jacques Lacan. The thesis contributes to the existing debates over employee participation, in contemporary contexts in which a « post-authoritarian » turn in more clearly affirmed. We put forward some prerequisites to sustaining open speech that makes room for the subject, as rational actor as well as « divided » subject whose inconscious desire should be respected. The thesis also falls in with Critical Management Studies, as we explore the darker sides of emancipatory ideologies in contemporary management

Texto completoThe thesis explores the obstacles to the liberation of speech within a hierarchical organization, using the example of Crédit Agricole Centre Loire (CACL). This research is motivated by the author's personal experience, who has observed a growing disengagement among employees in various organizations. This observation led her to investigate the conditions that either foster or hinder motivation and engagement at work, as well as the means to overcome these obstacles within a traditionally hierarchical corporate structure.The concept of the liberated company, theorized by Isaac Getz and popularized by authors like Carney, is central to this thesis. The idea is that to foster innovation and employee engagement, it is necessary to grant them more autonomy and reduce strict hierarchical structures. However, implementing these principles in a company like CACL presents significant challenges, particularly due to resistance to change, cultural and organizational barriers, and communication issues.The methodology adopted by the author is based on radical constructivism and grounded theory, which allow for the exploration of specific realities on the ground and the generation of new theories from the observation of social interactions. The author conducted an ethnographic study within CACL, combining participatory observations and non-directive interviews to understand the internal dynamics of the company.The investigation shows that despite the management's efforts to liberate speech and encourage autonomy, many obstacles persist. These obstacles are linked to outdated managerial practices, a corporate culture that values control and conformity, and inefficient communication systems that hinder the free flow of ideas. Moreover, the merger with other entities exacerbated these problems, creating an atmosphere of mistrust and a loss of purpose among employees.The author suggests several ways to overcome these challenges, particularly by drawing inspiration from companies like Michelin and the Office Chérifien des Phosphates (OCP), which have successfully established more collaborative and autonomous corporate cultures. She emphasizes the importance of creating formal and informal spaces where employees can experiment with new ideas and where speech is genuinely free.Finally, the thesis highlights the theoretical, practical, and methodological contributions of this research. It demonstrates that the liberation of speech and employee engagement can only be achieved through a profound transformation of managerial and organizational practices, which must be adapted to the needs and realities of the employees. The findings of this research offer perspectives for other companies seeking to adopt more participative and innovative management models

Texto completoAt a time when trust seems more necessary than ever in companies to cope with the uncertainty in our interconnected and constantly changing world, how to trust is still little known, especially at the level of organizations, beyond the managerial posture. This thesis explores this issue based on a three-year immersion field study in a 200-person consulting and IT services firm that was part of the « liberated company » stream and had placed trust at the heart of its operations. In a Grounded Theory approach, the iterations between data collection, analysis and conceptualization led us to define trust as the suspension of uncertainty and to find out that trust is a complex sensemaking process involving the individual and collective levels jointly and that this process is not only cognitive but also emotional and identity-based. We have identified four declinations of the process, corresponding to four ways of trusting, which we called securing-way-of-trusting, clarifying-way-of-trusting, interacting-way-of-trusting and identifying-way-of-trusting. These four ways of trusting apply to individuals and organizations and open up avenues as to how organizations can support the trusting process via sensemaking according to their own context

Texto completoDeployment of a PLM solution in companies of the agri-food sector improves management of their products and projects of development. However, this type of project remains structuring for the organizations and can sometimes be badly perceived in a freedom-form company, with the non-hierarchized organizational structure and with actors feel to have a great autonomy in their activities. This thesis presents an approach to support PLM solution deployment projects in such companies. After describing all the phases and activities of our approach, we highlight the importance of the human relationship, the exchange and the "explanation" with all the actors from the start of the deployment project to favor acceptance of the PLM software tool. This leads us to evolve traditional deployment approaches, especially during the analysis of needs phase prior to the implementation of a PLM solution. Our contribution is placed in a dynamic of research of improvement of process, product and organization models to implement a PLM in a freedom-form company. This approach was built and implemented as part of a collaboration with the Poult biscuit industrial group, results of this real case study are also presented in this manuscript

Texto completoThis study analyzes the impact of the liberal peace process on the continuation of violence in the provinces of North and South Kivu in the Democratic Republic of Congo. The study finds that conflict dynamics in the two regions are maintained by the establishment of an inclusive power sharing program that is paired with the application of liberal economic reforms. By focusing on reforms in the security sector and on the harmonization of national politics (with the post-conflict elections of 2006 in view), the peace process neglects local political and socio-economic issues. The disengagement of the state and the liberalization of the mining sector increase the corruption levels of the transition government and reinforce the illegal exploitation of resources by armed groups. This research supports that the massive establishment of multinational mining companies in the provinces of North and South Kivu contributes to the deformation of the local socio-economic fabric, increasing the dependence of local populations to informal governance networks and strengthening the diverse armed groups present in the region. Thus, the structural reforms carried within the framework of the liberal peace process perpetuate violence and cause new conflict dynamics centered around the control of local resources, whether economic or political.
