Full textCareer researchers are increasingly recognizing the need to expand their focus to advance the field. One question still needs to be addressed by career researchers is what leads to subjective career success ? In addition, organizational career scholars have largely neglected the underlying mechanisms and boundary conditions that might affect one’s subjective career success. Accordingly, this dissertation aims to answer this question with a quantitative study of business professionals working in various industries in France. To do so, we conducted three studies to examine the unaddressed and unexplored factors that might enhance individuals subjective career success. In study 1, we examined the relationship between protean and boundaryless career orientations and subjective career success, as mediated by employee job crafting. In study 2, we examined the relationship between career adaptability resources and subjective career success, as moderated by lone wolf personality and positive perfectionism and mediated by employee job crafting. In study 3, we examined the relationship between motivational career resources and subjective career success, as mediated by employee job crafting. Across three studies, we found general support for our theoretical predictions, which contribute to the careers, personality, and job crafting literatures and provide practical implications for both the manager and the employee

Full textCareer success is traditionally defined as objective or subjective. In a complex and changing economy, it is more and more important to understand the determinants of objective career success. Human capital and cultural capital are regular predictors to objective career success. But organizations have changed. Careers unfold in ambiguous, but ongoing and valued contexts. In such contexts, individuals must make sense by themselves concerning decisions to be made, opportunities to be constructed or occurrences that may be undergone. For this purpose they use a repertoire of cognitive schemas that constitute a career frame of reference. Hypotheses A suggest that the career frame of reference is a moderator of the influence of human capital and of cultural capital on objective career success. Reciprocally, careers and organizations shape the career frame of reference. Thus, hypotheses B claim that the type of careers has an influence on the career frame of reference.Three methods were used: qualitative pre-survey, scales development and cognitive mapping (602 individuals). Cognitive maps were constructed thanks to a new technique that helps avoiding the biases. Factorial analyses show that the career frame of reference is a four-dimensional construct. The four dimensions describe the “career worlds”, i.e. the shareholders and the associated beliefs involved in one’s career. Data collected show the radicalization of objective career success differences among French executives. Hypotheses A are partially supported by the data. Objective career success is predicted by human capital, but it is moderated by the career frame of reference. Competencies are not enough to reach objective career success. Career frame of reference has a pragmatic and symbolic efficiency: successful careerists’ frame of reference validate norms and ideologies about the efficiency of free job markets and fair competition among employees for achievement. Hypotheses B are supported by the data. The type of careers leads to specific career frame of reference

Full textOur research has 2 objectives: to define the careers of primary school teachers and to consider their long term work commitment. The work of primary school teachers has recently been changed, on the one hand the number of required working years has been lengthened and on the other there has been a multiplication of reforms in order to improve pupils' results with regard to the international league tables. These decisions affect school teachers' careers and their activity on a daily basis, two aspects which are rarely considered together. Linked to that, we are envisaging our research from the notion of professionnal development which seems appropriate to us in order to find the indicators of construction of skills and identity, underlying reorganisations in the progress of careers. In order to do this, our enquiry is based on the narratives of mid-career primary school teachers reflecting on their professional lives. The analysis shows a system of events and resources which is possible to categorise, less in an orderly logic than in a revealing perspective of dynamics of commitment to work. In order to confront the complexity of their work, it turns out that primary school teachers restructure their activity and their career(s) in accordance with the difficulties experienced in their work (their nature, intensity, rhythm...) and with the resources used in such circumstances. So the necessary conditions for professional development are coherent with biographical elements (career paths, consistent motivation and elements of the family spheres...) and are combined with the elements of the activity in context (the working environment of the different positions held, the crossed effects of national and local educational politics,...). All in all, being a primary school teacher today and intending to remain so, requires a constant updating of experience and identity

Full textThis study aims at understanding why teachers nearing retirement are staying on in education priority zone high schools in France. Reforms have been initiated by the French government since the mid 1970’s, such as the increasing numbers of students admitted to secondary education and the creation of Education Priority Zones (ZEP) which have brought about significant changes in the teaching career. Indeed, when these priority zones were created, partnerships were created with local entities granting them a certain autonomy and allowing the work collective and the teachers to detach themselves from the standard formats. Plasticity meant that teachers nearing retirement could give a new shape to the job and over their entire career take on the shape of that job.Semi-structured interviews (involving 79 teachers and 20 high school directors) point to specific resources mobilised in cases where tests are numerous, whether in daily work situations or in more demanding situations where teachers confront tests head on.Some subjects seem to stabilise teachers in their positions in ZEP high schools while other subjects favour their leaving these same schools.Teachers were separated into two age groups : 55 and over / 54 and below, bringing to the fore an age threshold which determines at what point teachers leave their positions in priority zone schools. Working with pupils presenting learning difficulties, the complicated social context in some suburban areas, the fact that teachers are aging, government imposed reforms, all this puts teachers under a lot of pressure; it is becoming harder and harder to remain for the long haul in priority zones given the educational context. Professionalism in ZEP teaching has two aspects; on the one hand the subjective dimension of giving, emotion, recognition and on the other the rational approach to the work including innovation, partnerships, networking. This combination has until recently attracted older teachers to stay on. But for new generation teachers, working in a priority zone high school is no longer a choice but rather a compulsory rite of passage. The final years of a teaching career lead one to wonder about the government’s past decisions, and underline a contradiction: while seniors are more and more numerous in the French population, senior teachers in their fifties are deserting priority zone high schools. Of course there will always be teachers working in education priority zones, but teachers nearing retirement will be less and less numerous in those schools

However, few have examined the degree of commitment a person can have in builgind a plateauing career, since it appears, not as the result of personal characteristics or structural, but as means achieve a specific objective. Are there peopel who can accept a situation of plateauing career ? Are there reasons that lead them to seek such a situation ? Is it through the analysis of people suffering in plateauing career in a French Bank, that these question will be addressed. The results or our research reveal a key insight : the impact of the presence of one or more Schein anchor’s expectations to the career and will be a plateauing. These results thus suggest a model of voluntary plateau

Full textThe purpose of this work is to study the psychological resources that promote the development for fast reemployment. We applied a comparative approach between two phases: the before and after of University to Work Transition (STWT). The goal is to see how these resources develop throughout the transition. The research took place in Tunisia. Our study focuses on young gradudates of higher education suffering from low employability and high unemployment rate that complicates their reemployment. These students pursue studies in Humanities and Social Sciences, Literature, Economics, and Law. Two groups are considered: A group of students at the end of their university studies (before the transition) and a group of graduates in a reemployment period (after the transition). We made use of a mixed methodology articulating an exploratory qualitative study based on discourse analysis, and a quantitative empirical study. We have validated psychometric scales in the Tunisian context, such as the scale of Flourishing (Diener, 2010), the scale of Career Adpatability Short Version (CAAS-SF) (Maggiori, Rossier, & Savickas, 2017), the "Strenghts Knowledge" scale (Govindji & Linley, 2007) and the Character Strengths Inventory (VIA-72). Correlation, linear and hierarchical regression analyses and structural equation modeling using the PLS method were conducted. The results of both studies reveal that flourishing plays a significant role in developing career adaptability and rapid reemployment. Psychological resources are mobilized differently before and after the transition. The strengths of optimism contribute positively before the transition. The strenghts of wisdom, the temperance and proactive behavior promote rapid reemployment. Based on both results and the literature review, we propose a set of actions to be taken at the institutional level to promote the development and proactive behavior within academic structures. We discuss the development of support schemes for university-employment transition as part of a cross-cultural and multidisciplinary Mediterranean regional collaboration

Petrarca, Fernanda Rios.
This thesis analyzes the social, institucional conditions and politics of the use of the superior formation for the ingression in the journalism and professional ascension in the state of the Rio Grande Do Sul. The national quarrels regarding the requirement of the university formation in journalism for the exercise of this activity, over all from 2001, had disclosed strike on the regulation of the profession. The hypothesis of this work is of that a profession is not only one space of conflict and disputes for market reserves, but is still the place of confrontation between differentiated structures of capitals. In this direction, the conflicts around the imposition of the university formation are revealing not alone of a dispute for market, as also they allow to show to the fights for definition of the legitimate resources for entrance and growth in the internal hierarchy of the journalism. In these disputes, the agents compromise the resources that they had accumulated during its social and professional trajectory and that they result of its social origin, pertaining to school formation and insertion in other spheres of activity. To understand the uses of the university formation, the analysis of the insertions and the social spheres in which became basic the journalists if they insert and as they allow to acquire resources that can contribute to value its academic heading. The considered empirical universe is constituted by journalists who occupy leading positions in the journalism. To give account of the placed questions, this thesis is divided at three main moments. At a first moment, the social and historical conditions had been analyzed that had consolidated the exercise of the journalism and that they had allowed to definitive forms of insertion and reconversion of resources for performance in this activity. At as a moment, it was investigated as the period of the first regulation occurred the process of official regulation of the journalism considering, in the decade of 1930, until the current confrontations around the requirement of the academic heading. E finally, a last level of analysis had for objective to apprehend determinative social and the cultural ones that weighs on the forms of conscription and modalities of investment in the journalism. This thesis allowed to show that the journalist profession if characterizes for the reconversion of diverse resources in professional resources. In this way, the journalist university formation alone acquires value for occupation of position and professional if articulated ascension with social resources varied, over all those gotten through the privileged social origins, of the intense contact with the sources of information of the notice and, still, the investment in the militancy politician-partisan. The effect of this reconversion of social resources in professional resources is the diversification and the magnifying of the spaces of performance and professional intervention.

Full textThis dissertation explores the role of career age in shaping creativity over time. In the first paper, I challenge the commonly-held view that career age has a curvilinear effect on creativity, suggesting instead that career age does not have any clear effect on creativity. I argue that this happens because career age affects individuals’ cognitive complexity, flexibility and intrinsic motivation, which have opposite effects on creativity. I propose that these opposite effects engender different cognitive and motivational needs at different stages of the career, and these needs have to be attended to in order to maximize creativity. Consequently, career age acts as an important moderator of the relationship between creativity and some of its antecedents. In the second paper, I empirically test this idea by looking at the differential effect of two knowledge dimension, depth and breadth, on creativity over the career. I find that the effect of knowledge depth becomes more and more negative as career age progresses, while the effect of knowledge breadth becomes more and more positive. Finally, in the third paper I test these ideas at the team level of analysis, by looking at the effect of resources on team creativity. I find that the resources have a stronger effect when career age and repeated collaboration are high

Full textThe focus of the thesis is the study of a support mechanism for employee mobility in a former state owned public administration that became a limited company. Carried out in the financial centres of La Banque Postale, the ethnographic inquiry combines qualitative interviews with workplace observations in order to analyse both career mobility as a subjective combination of life sequences, and professional mobility as a way of managing people in a firm in a state of transformation. In a context where both employment policies and human resources management systems tend towards individualized actions (Gazier, 2010), the thesis offers an analysis of professional mobility within an organized and structured context that highlights the normative nature of an injunction to self-realization through work. It emphasizes the multidimensional nature of bargainings involved in the course of mobility (on a biographical level, on the use - and misuse - of management tools, on the role played by managers or the collective framework negotiated by Trade Unions). Thus, the thesis dissolves the dichotomous categories used to describe professional careers (imposed or chosen mobility) by showing that so-called imposed mobility can be the expression of true career choices to serve a life project and that so-called chosen mobility may be fundamentally constraining. Finally, the thesis shows that the relationship maintained by individuals with their career and the use they make of professional mobility as a tool in order to achieve it, is far more decisive

This thesis aims to analyze the rules and social, institutional and political conditions for the insertion and professional performance in journalism. More specifically, it is a question of identifying the credentials, competences and other social resources that guide entry and positional growth in journalism and of understanding the importance of professional investment in the press itself and of insertion into other spaces for obtaining of such resources. In order to do so, it was necessary to analyze the careers of journalists, all their activities in the press and also their insertion in different spheres, and how they made possible the acquisition of resources that could be converted into better positions in journalism. The empirical universe that served as the basis for this investigation corresponds to a group of journalists who occupy high positions in the press of the Sergipe. They were considered as journalists who currently occupy positions of journalistic direction in printed newspapers and TV stations, as well as other journalists who have occupied these positions recently. With respect to its subdivisions, this thesis is structured in three moments. First, the socio-historical conditions of journalism and journalistic activity in Brazil are analyzed. In order to do so, we focus on the professional itineraries of some of the characters who dedicated themselves to journalism in different periods, but also in the processes of constitution of the press in Sergipe and in some other parts of the country. In a second moment, we deal with the institutionalization of journalism, or rather the process of transforming journalistic activity into a profession endowed with definite institutional rules. The main analytical resources for this second moment are bibliographical references dealing with the matter in several regions plus documents and laws that have given us data about this process in Brazil and, more specifically, in Sergipe. Finally, in the last stage we are dedicated to outlining the patterns and/or modalities of entry and rise in journalism in this state. At this stage, we seek to identify the competences and the main social resources that define the occupation of outstanding positions in this professional universe, and also to understand the most effective combinations of resources for acting in this space. Throughout this thesis, we strive to demonstrate that the possibilities of positional rise in journalism in Sergipe are especially linked to the mobilization of resources collected in the professional investment in the press, such as the networks of personal relationships and certain skills developed by the acting in this space. Or rather, without neglecting an analysis of the social origins and educational qualifications of the journalists considered, we understand that the resources linked to the development of a career in journalism are determinant for the professional rise in the press space in Sergipe and that the networks of contacts and/or linkages woven inside and even "outside" the press (political space, for example) act directly as a factor of professional differentiation in this space. Finally, the central focus of this thesis is to demonstrate that the networks of personal relationships we have, that the skills and experiences accumulated by the exercise of journalism itself, and that other resources accumulated in diverse insertions play an important role in the entry, the professional exercise and the development of careers in the press.

However, these recruitment, integration, training and development programmes seem overlooked by management research. We mobilize here the strategy-as-practice (SAP) approach to explore in detail the dynamics of implementation of such a programme in a French corporate and investment bank.More concretely, we study the context of emergence of this programme and the day-to-day praxis and activities of HR practitioners in the design and implementation of this programme. We also explore the practices that constitute a GP from the SAP perspective and the benefits, limits and suitable conditions for such a programme. Doing that, we propose a sound portrayal of a key concept in Graduate management nowadays. We therefore claim the importance to be given to SAP in the study of corporate HR activities in the coming years

Full textThe purpose of our research is to study the influence of the fulfillment of the employer’s promises in regard the employment conditions and the fulfillment of the employees’ expectations related to their practices roles on the organizational commitment as well as on the occupational commitment. Our study is empirical and based on a survey conducted among 636 HRP practicing in Quebec. Our study uses the theoretical framework of the psychological contract suggesting the reciprocity of the mutual agreement between the employer and the employee has an impact on the workers’ behaviours including the organizational commitment. We are finding an interesting link to establish between the fulfilment of the promises related to the employment conditions and the expectations related to the professional roles. Our findings reveal that fulfilment of the promises made by the employer in regard to the employment conditions will affect the organizational commitment and the occupational commitment.
